The gap between good leadership and exceptional leadership is rarely a skills problem.
I'm Andrew Antony Walker - Chartered Psychologist and executive coach. I work with senior leaders in complex organisations, where the distance between potential and impact is almost always a systems problem, not a skills one.

Why good leaders underperform
Senior leaders don't underperform because they lack ability or commitment. They underperform because the environments they operate in are designed to obscure what's actually getting in the way - and because the higher you go, the fewer people there are who will tell you the truth.
Complexity compounds this. When your organisation is under external pressure (financial, political, structural) the demands on your leadership intensify at exactly the moment when the space to think clearly shrinks most. That is when the gap between your potential and your impact becomes most costly.
Part of what I do is help leaders see when the problem isn't in them - when the evidence framework, the evaluation structure, or the performance system itself is working against them.
My three pillars
Psychologically grounded: My work is built on chartered psychology and behavioural science, not leadership frameworks. When advice and models haven't shifted something, it's usually because the issue sits deeper than behaviour. The work goes to where behaviour actually originates.
Systemically aware: The evidence frameworks, performance structures, and evaluation systems your organisation runs on are built on assumptions that are rarely examined. Understanding those assumptions, and what they obscure, is part of the work. Most coaches stop at the individual. I don't.
Outcome focused: Every engagement is shaped around what you need to change. The measure of progress is simple: are you leading differently in the situations that matter most?
What clients say
-
“I worked with Andrew during a testing time in my professional career. He was incredibly calming and knowledgeable, providing me a safe space to work through some challenges. His knowledge and the tools he had available helped me to navigate a very tricky time. I wouldn’t hesitate to use Andrew again as a coach.” Chief Executive, NHS (UK)
Who I work with
I work with senior leaders across healthcare, higher education, schools, research, and the public sector - and with the organisations responsible for developing them.
What my clients have in common is rarely the sector. It's the situation: leading something complex and high-stakes, often under pressure, frequently without anyone to think it through with honestly. Senior leaders navigating a transition. High performers who've hit a ceiling they didn't expect. Teams that need to think more clearly together.
My coaching
Whether you're looking for individual coaching or a programme for your leadership team, there are two ways to work together - and one low-friction way to start.
1:1 executive coaching. Sustained, confidential, psychologically grounded work with an individual senior leader. Starter and full packages available.
Senior team coaching. Individual sessions for each member of a leadership team, aligned to collective outcomes agreed at the outset, if wished.
A chemistry session. The low-friction way to start. 30 minutes, online, no cost, no obligation - a genuine conversation about what you're navigating and whether I'm the right person to think it through with.
